基于胜任力洋葱模型的中医特色的本科老年护理人才岗位胜任力指标体系构建 [中文引用][英文引用]

目的  构建具有中医特色的老年护理人才岗位胜任力的指标体系,为培养、任用、考核老年护理人才提供参考依据。方法  基于胜任力洋葱模型,通过文献研究法、半结构式访谈及小组讨论构建指标体系初稿,再经德尔菲法确定终稿。指标体系中各指标的权重通过层次分析法确定。结果  24 名专家参与函询。2 轮函询问卷的有效回收率分别为 100.00%、95.83%,专家权威系数为 0.875,肯德尔和谐系数 W 分别为 0.158、0.170(均 P<0.05),各级指标的重要性评分为 4.30~5.00,变异系数为 0~0.16,满分率为 39%~100%,权重为 0.04~0.67。最终构建的指标体系包含 5 项一级指标即专业知识、专业技能、职业技能、职业信念和职业素养,18 项二级指标和 73 项三级指标。结论  本研究构建的中医特色老年护理人才岗位胜任力指标体系科学合理、内容全面,能为老年护理人才队伍建设提供规范化考核依据。

Objective To develop a job-specific competency indicator system for geriatric nursing undergraduates in Traditional Chinese Medicine(TCM)based on competency onion model,thereby providing references for training,appointment and assessment of nurses in geriatric nursing. Methods An initial draft of a job specific competency indicator system for TCM geriatric nursing undergraduates based on competency onion model was developed through literature research,semistructured review and group discussion. Two rounds of Delphi expert consultation were conducted to finalise the system. Hierarchical analysis was used to examine the weights of indices. Results Twenty-four experts participated in consultation,and the response rates were 100.00%(round 1)and 95.80%(round 2). Expert authority coefficients was 0.875 with Kendall’s W values of 0.158 and 0.170,respectively(both P<0.05). The importance score of each indicator ranged from 4.30 to 5.00,the coefficient of variation was from 0 to 0.16,the full score rate was from 39% to 100%, and the weight was from 0.04 to 0.67. The final system contained 5 primary indicators,namely professional knowledge,professional skills,vocational skills,vocational beliefs and vocational qualities,18 secondary indicators and 73 tertiary indicators. Conclusion The developed job specific competency index system for geriatric nursing undergraduates in TCM based on competency onion model is scientifically sound and comprehensive. It provides a standardised instrument for training and assessment of geriatric nursing professionals in TCM.
