目的 探讨肿瘤科护士工作场所社会资本在个人 - 组织契合度与临床领导力间的中介效应。方法 采用便利抽样法,2024 年 7 月— 9 月选取重庆市 12 所三级甲等综合医院和 1 所专科医院的 562 名肿瘤科护士为研究对象,选用一般资料调查问卷、工作场所社会资本量表(workplace social capital scale,WSCS)、临床领导力量表(clinical leadership survey,CLS)和护士个人 - 组织契合评估量表进行调查。采用 Spearman 相关分析探讨肿瘤科护士工作场所社会资本、个人 - 组织契合度与临床领导力的相关性,并采用 Process 宏程序探究肿瘤科护士工作场所社会资本在个人 - 组织契合度与临床领导力间的中介效应。结果 肿瘤科护士临床领导力总分为 62.0(57.7,69.0)分、工作场所社会资本总分为 33.0(31.0,38.0)分和个人 - 组织契合度总分为(166.2±18.6)分,肿瘤科护士临床领导力与个人 - 组织契合度、工作场所社会资本均呈正相关(r1=0.273,r2=0.660,r3=0.350,均 P<0.01)。肿瘤科护士工作场所社会资本在个人 - 组织契合度与临床领导力间发挥部分中介效应,占总效应的72.20%。结论 肿瘤科护士临床领导力处于中等偏上水平,管理者需构建和谐、价值观一致及供需契合的组织环境,为肿瘤科护士提供人文关怀,增强其工作场所社会资本与个人 - 组织契合度,进而提升临床领导力。
Objective To examine whether the workplace social capital(WSC)mediates the relationship between personorganisation fit and clinical leadership among the nurses working in Department of Oncology. Methods Between July and September 2024,convenience sampling was used to recruit 562 nurses working in oncology from 12 Tier-IIIA hospitals and one specialised hospital in Chongqing. Data were collected with a general information form,the workplace social capital scale(WSCS),clinical leadership survey (CLS)and nurse person-organisation fit scale. Spearman correlations was used to test associations among the three variables. Mediation was tested with PROCESS macro. Results The score of clinical leadership was 62.0(57.7-69.0),WSC score was 33.0(31.0-38.0)and the score of person-organisation fit was 166.2±18.6. Clinical leadership was found positively correlating with both person-organisation fit(r=0.273,P<0.01)and WSC(r=0.660,P<0.01),while the person-organisation fit also correlated with WSC(r=0.350,P<0.01). WSC partially mediated the effect of person-organisation fit on clinical leadership,accounting for 72.20% of the total effect. Conclusion This study reveals that nurses in oncology present a moderately high clinical leadership. Nursing administrators should cultivate a cohesive organisational climate that promotes both of person-organisation fit and workplace social capital,thereby enhancing the clinical leadership among the nurses.
